El desgaste profesional o burnout es un problema vinculado al trabajo, que disminuye el sentimiento de realización profesional asociada a la baja de productividad. Afecta principalmente a profesionales que trabajan con personas, siendo los enfermeros uno de los grupos más vulnerables, debido a la relación demasiado asimétrica entre ellos y los usuarios. El objetivo de este trabajo es doble: conocer el desgaste profesional en enfermeros portugueses y probar el modelo de competencia social de Harrison (1983;1985), que nunca fue implementado. Para ello, 285 enfermeros rellenaron cuestionarios, recogiéndose información sobre autoeficacia, motivación pro social, condiciones de trabajo, desgaste profesional y algunas variables demográficas y profesionales. Los resultados indican que la muestra otorga un grado de importancia alto a la motivación social y posee un nivel de autoeficacia también alto. Sin embargo en las condiciones de trabajo, los sujetos encuentran deficiencias en las medidas de prevención, alerta fisiológica asociada a las exigencias del puesto, pero es el contacto con el dolor y la muerte el factor que más les afecta. Sin embargo, estas deficiencias de las condiciones de trabajo parecen ser subestimadas y los sujetos presentan niveles de desgaste profesional bajos. Sobre el modelo de Harrison, cuyos principios establecen que la motivación social y las condiciones de trabajo van a predeterminar la autoeficacia, y que esta a su vez va a ejercer un papel amortiguador sobre el desgaste profesional, los resultados fueron los siguientes: En cuanto a la primera parte del modelo, los resultados permiten afirmar que la motivación social y la valoración de las condiciones de trabajo son variables que predicen la autoeficacia. Sin embargo la segunda parte, la que asocia autoeficacia y desgaste profesional, no se ha comprobado en este estudio, ya que el efecto de la primera sobre las consecuencias del síndrome, es debido a la asociación de la autoeficacia, con otras variables como las características de la personalidad resistente: compromiso y control. Los resultados encontrados en esta investigación, altos niveles de motivación y de autoeficacia y bajos niveles de desgaste profesional, pueden ser debidos a los efectos de las medidas estructurales introducidas al inicio del año 2000, para mejorar la formación de los profesionales de salud, las cuales se reflejaron también en el estatuto socio-profesional de la Enfermería Portuguesa. O objetivo deste trabalho é duplo: conhecer o desgaste profissional, em enfermeiros portugueses e testar o modelo de competência social de Harrison (1983;1985), que nunca foi implementado. Para isso, 285 enfermeiros preencheram questionários tendo-se recolhido informação sobre, autoeficácia, motivação pro social, condições de trabalho, desgaste profissional e algumas variáveis demográficas e profissionais. Os resultados indicam, que a amostra concede um gau de importância elevado, à motivação social (interesse pela comunidade) e possui um nível de autoeficácia pessoal, igualmente alto. Já nas condições de trabalho, os sujeitos encontram deficiências nas medidas preventivas, alerta fisiológico associado às exigências do posto de trabalho, mas é o contato com a dor e a morte, o fator que mais os afeta. Contudo, essas deficiências, parecem ser subestimadas e os sujeitos apresentam, níveis de desgaste profissional baixos. Sobre o modelo de Harrison, cujos pressupostos estabelecem que a motivação social e as condições de trabalho vão predeterminar a autoeficácia e esta por sua vez exerce um papel amortecedor sobre o desgaste profissional, os resultados foram os seguintes: Quanto à primeira parte do modelo, os resultados permite afirmar que a motivação social e a valoração das condições de trabalho, são variáveis preditoras da autoeficácia. Já a segunda parte, a que associa autoeficácia e burnout, não se comprovou neste trabalho visto que o efeito da primeira, sobre as consequências do síndrome, nomeadamente as consequências organizacionais, é devido à associação da autoeficácia com outras variáveis, como as dimensões da personalidade resistente: compromisso, e controlo. Os resultados encontrados nesta investigação, altos níveis de motivação e de autoeficácia e baixos níveis de desgaste profissional, podem ser devidos aos efeitos das medidas estruturais, introduzidas por volta do ano 2000, para melhorar a formação dos profissionais de saúde, as quais se refletiram também, no estatuto socioprofissional da Enfermagem Portuguesa Professional burnout is a work environment problem that decreases the feeling of professional realization, associated to the drop in productivity. This thesis has two goals: getting to know the professional burnout in Portuguese nurses and testing Harrison’s social competence model (1983; 1985), that has never been applied. For this, 285 nurses answered questionnaires, and information about self-efficiency, social motivation, working conditions, professional burn out and some demographic and professional variables, has been collected. The results show that the sample suggests a high level of importance to social motivation (interest in the community) and holds also a high level of personal self-efficiency. On the other hand, individuals find deficiencies in preventive measures, physiological alert associated to the demands of the workplace, but what most affects them is the contact with pain and death. However, these work environment deficiencies seem underestimated and individuals show low levels of professional burn out. Relating to Harrison’s model, whose principles state that social motivation and working conditions will predetermine self-efficiency and this in turn will act as a smoothing role, the results are as follows: Relating to the first part of the model, the results suggest that social motivation and evaluation of working conditions are variables that predict self-efficiency. The second part, on the other hand, which associates self-efficiency and burnout, wasn´t tested on this profession, for self-efficiency effect on burnout consequences, mainly organizational consequences, is due to the first model association, self-efficiency, with other variables such as the characteristics of the strong character: commitment and control. The results found in this study, high levels of motivation and self-efficiency and low levels of professional burn out, may be due to the effects of structural measures introduced to improve the health system, which is also reflected in a positive way on the Portuguese Nursing social and professional regulations. |
